Teachers’ loyalty to their schools plays a vital role in improving the educational system. This study aimed to explain the relationship between workplace spirituality and ethical climate with organizational loyalty among elementary school teachers in Qom. The research used a descriptive-correlational design. The statistical population included all teachers in District 3 of Qom’s Department of Education during the 2023–2024 academic year, from whom 260 were selected through stratified random sampling. The instruments included Wells et al.’s (2008) Organizational Loyalty Questionnaire, Milliman et al.’s (2003) Workplace Spirituality Questionnaire, and Cullen et al.’s (1993) Ethical Climate Questionnaire. The validity of the tools was confirmed qualitatively, and their reliability was verified using Cronbach’s alpha. Data were analyzed using SPSS 27. Findings indicated a significant positive relationship between workplace spirituality and ethical climate with organizational loyalty. Workplace spirituality and ethical climate predicted 23.2% and 12.7% of the variance in organizational loyalty, respectively, while workplace spirituality explained 23.6% of the variance in ethical climate (p < 0.01). Path analysis results showed that workplace spirituality directly and indirectly affected organizational loyalty, while ethical climate had a direct effect. Strengthening workplace spirituality and enhancing the ethical climate are recommended to improve teacher loyalty and educational quality.
